Celle qui \u201cfonctionnera enfin\u201d, qui apportera performance, s\u00e9r\u00e9nit\u00e9, alignement, autonomie\u2026 et surtout, qui pourra durer.<\/p>\n\n\n\n<p>Mais plus l\u2019organisation grandit, plus cette recherche devient anxiog\u00e8ne. D\u2019un c\u00f4t\u00e9, l\u2019humain a besoin de rep\u00e8res ; de l\u2019autre, l\u2019organisation esp\u00e8re une efficacit\u00e9 maximale dans un cadre stable. Et pour ne rien arranger, la loi de Conway veille en silence : la structure de nos \u00e9quipes finit toujours par contraindre la forme de nos produits.<\/p>\n\n\n\n<p>Chercher la stabilit\u00e9 organisationnelle devient alors un frein. Pas de tout \u201ctransformer\u201d, mais d\u2019<strong>ajuster, exp\u00e9rimenter, apprendre<\/strong>. Le vocabulaire m\u00eame importe : je parle volontiers d\u2019<strong>\u00e9volution organisationnelle<\/strong> plut\u00f4t que de transformation. L\u2019\u00e9volution accepte la transition, le pas \u00e0 pas, l\u2019incertitude.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Des mod\u00e8les inspirants qui assument l\u2019instabilit\u00e9<\/strong><\/h2>\n\n\n\n<p>Certaines approches embrassent pleinement cette instabilit\u00e9 comme une qualit\u00e9 du syst\u00e8me.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Shape Up<\/strong><\/h3>\n\n\n\n<p>La m\u00e9thode propos\u00e9e par Basecamp m\u2019a interpell\u00e9 d\u00e8s sa sortie. Ce qui m\u2019a d\u2019abord plu : la notion d\u2019<strong>app\u00e9tit<\/strong>, qui inverse la logique classique du backlog sans fin. Mais aussi la structure cyclique du travail : <strong>Shape \u2013 Build \u2013 Cool Down<\/strong>, et la <strong>fluidit\u00e9 des \u00e9quipes<\/strong>.<\/p>\n\n\n\n<p>Chaque cycle voit appara\u00eetre des \u00e9quipes diff\u00e9rentes selon les besoins du moment. Cela permet de tirer le meilleur de chacun et d\u2019\u00e9viter la scl\u00e9rose. Le produit, plut\u00f4t que la structure, devient moteur de la composition d\u2019\u00e9quipe.<\/p>\n\n\n\n<p>Mais cette approche pose aussi des questions : comment faire monter les juniors en comp\u00e9tence dans ce mod\u00e8le ? Peuvent-ils \u00e9voluer en interne s\u2019ils ne sont pas encore suffisamment \u201cutiles\u201d \u00e0 une squad Build ? Ces zones grises m\u00e9ritent d\u2019\u00eatre explor\u00e9es.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>FAST Agile &amp; Open Space Technology<\/strong><\/h3>\n\n\n\n<p>D\u2019autres mod\u00e8les comme <strong>FAST Agile<\/strong> ou l\u2019<strong>Open Space Technology<\/strong> vont encore plus loin dans l\u2019auto-organisation. Ils cr\u00e9ent les conditions d\u2019un alignement minimal pour permettre une \u00e9mergence continue de l\u2019organisation.<\/p>\n\n\n\n<p>Ces approches sont encore peu r\u00e9pandues \u00e0 grande \u00e9chelle, mais elles nous obligent \u00e0 penser autrement. Elles montrent qu\u2019on peut <strong>dissocier structure formelle et structure op\u00e9rationnelle<\/strong>, et que des formes de r\u00e9organisation continue sont possibles \u2014 \u00e0 condition d\u2019y mettre de la clart\u00e9, du sens, de la s\u00e9curit\u00e9.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Une organisation stable, c\u2019est quoi au juste ?<\/strong><\/h2>\n\n\n\n<p>Peut-\u00eatre qu\u2019une <strong>organisation r\u00e9ellement stable<\/strong> n\u2019est pas celle dont la structure ne bouge pas. Une organisation vivante, apprenante, en mouvement.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Quels rep\u00e8res pour piloter cette instabilit\u00e9 ?<\/strong><\/h2>\n\n\n\n<p>Plut\u00f4t que de chercher une dur\u00e9e de vie \u201cid\u00e9ale\u201d pour une organisation, observons ses <strong>signaux faibles<\/strong> :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>La satisfaction des collaborateurs diminue ?<\/li>\n\n\n\n<li>Les utilisateurs ne voient plus de valeur ?<\/li>\n\n\n\n<li>Le syst\u00e8me ralentit ? Se fragmente ?<br><\/li>\n<\/ul>\n\n\n\n<p>Alors, c\u2019est peut-\u00eatre le moment d\u2019\u00e9voluer. Mais sans dogmatisme.<\/p>\n\n\n\n<p>Parfois, il faut laisser le syst\u00e8me respirer. D\u2019autres fois, oser l\u2019\u00e9chec. Trouver les bons indicateurs, poser les bonnes questions \u2014 comme le proposent les cycles OKR \u00e9voqu\u00e9s par <a href=\"https:\/\/www.morisseauconsulting.com\">Laurent Morisseau<\/a> \u2014 peut \u00eatre un levier de r\u00e9invention plus sain que les plans \u00e0 3 ans.<\/p>\n\n\n\n<p>Il est \u00e9galement essentiel de s\u2019appuyer sur des <strong>comit\u00e9s d\u2019am\u00e9lioration continue<\/strong>, des <strong>groupes d\u2019\u00e9coute organisationnels<\/strong>, voire des <strong>r\u00e9tro du syst\u00e8me lui-m\u00eame<\/strong>. Inviter le changement par petits pas, ouvrir des espaces d\u2019expression, injecter des regards ext\u00e9rieurs : autant de moyens de maintenir une dynamique sans brutalit\u00e9.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Et si l\u2019agilit\u00e9 structurelle \u00e9tait une pratique continue ?<\/strong><\/h2>\n\n\n\n<p>Plut\u00f4t que de chercher un \u00e9tat stable, acceptons le <strong>mouvement comme norme<\/strong>. Une entreprise agile ne se d\u00e9finit pas uniquement par ses rituels ou ses outils, mais par sa <strong>capacit\u00e9 \u00e0 se r\u00e9organiser en r\u00e9ponse \u00e0 son environnement<\/strong>.<\/p>\n\n\n\n<p>C\u2019est le sens que je veux donner \u00e0 ce dernier article : un pas de c\u00f4t\u00e9, une prise de recul sur toutes les formes d\u2019agilit\u00e9 organisationnelle \u00e9voqu\u00e9es jusqu\u2019ici.<\/p>\n\n\n\n<p>Loin des mod\u00e8les fig\u00e9s ou des promesses miracles, cette s\u00e9rie a voulu montrer que :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>chaque structure a ses apports et ses limites ;<\/li>\n\n\n\n<li>il existe des alternatives inspirantes ;<\/li>\n\n\n\n<li>et que <strong>l\u2019exp\u00e9rimentation reste la meilleure boussole<\/strong>.<br><\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Conclusion<\/strong><\/h2>\n\n\n\n<p>Toutes les organisations, \u00e0 un moment ou un autre, cherchent <em>la bonne structure<\/em>. Celle qui apportera enfin la fluidit\u00e9, la s\u00e9r\u00e9nit\u00e9, la performance, la collaboration durable. Pourtant, l&rsquo;exp\u00e9rience nous montre que cette qu\u00eate est sans fin. Car toute organisation, d\u00e8s qu&rsquo;elle est vivante, est vou\u00e9e \u00e0 \u00e9voluer.<\/p>\n\n\n\n<p>La stabilit\u00e9 rassure, oui. Elle donne l&rsquo;illusion d&rsquo;une ma\u00eetrise du syst\u00e8me. Elle semble promettre un niveau d&rsquo;efficacit\u00e9 maximal. Mais cette efficacit\u00e9, si elle fige, devient contre-productive. La <strong>loi de Conway<\/strong> nous le rappelle sans cesse : ce que nous figeons dans notre structure, nous le figeons aussi dans notre produit. Et avec cette rigidit\u00e9, c\u2019est la capacit\u00e9 d\u2019innovation qui s\u2019\u00e9tiole.<\/p>\n\n\n\n<p>Il n\u2019est pas question ici de c\u00e9l\u00e9brer le chaos ou de rejeter toute structuration. Mais bien d\u2019<strong>accepter que la stabilit\u00e9 structurelle ne doit pas \u00eatre un objectif en soi<\/strong>. Elle peut \u00eatre temporairement utile. N\u00e9cessaire m\u00eame, dans certains contextes. Mais si elle devient une fin, elle bride la capacit\u00e9 \u00e0 r\u00e9pondre au changement, \u00e0 anticiper, \u00e0 apprendre.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Une organisation stable est-elle possible\u2026 ou m\u00eame souhaitable ?<\/strong><\/h3>\n\n\n\n<p>Peut-\u00eatre qu\u2019une organisation stable, au sens de \u00ab toujours identique \u00bb, n\u2019a tout simplement pas sa place dans un monde complexe. Une organisation stable, aujourd\u2019hui, pourrait \u00eatre celle qui :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>survit dans l\u2019instabilit\u00e9,<\/li>\n\n\n\n<li>apprend en continu,<\/li>\n\n\n\n<li>se transforme \u00e0 mesure que son environnement bouge,<\/li>\n\n\n\n<li>et accompagne ses membres dans ces transformations, sans les broyer.<\/li>\n<\/ul>\n\n\n\n<p>C\u2019est ici qu\u2019\u00e9merge la notion de <strong>plasticit\u00e9 organisationnelle<\/strong>. Une capacit\u00e9 \u00e0 \u00e9voluer sans tout casser. \u00c0 structurer sans figer. \u00c0 s\u2019accorder du temps sans renoncer \u00e0 la performance.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Quand changer ? Comment savoir ?<\/strong><\/h3>\n\n\n\n<p>Pas de recettes miracles. Juste quelques signaux faibles \u00e0 \u00e9couter :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>une satisfaction en berne,<\/li>\n\n\n\n<li>des tensions croissantes entre intentions et actions,<\/li>\n\n\n\n<li>des zones aveugles dans la coordination,<\/li>\n\n\n\n<li>ou simplement une intuition partag\u00e9e qu\u2019\u00ab on pourrait faire mieux \u00bb.<\/li>\n<\/ul>\n\n\n\n<p>Les cycles de type <strong>OKR<\/strong>, les feedbacks terrain, les comit\u00e9s d\u2019am\u00e9lioration continue, les apports d\u2019un regard externe ou d\u2019un sang neuf, peuvent \u00eatre autant de d\u00e9clencheurs ou de r\u00e9v\u00e9lateurs. Mais le plus important reste cette posture collective : <em>accepter de remettre en question ce qui fonctionnait jusqu\u2019ici<\/em>.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Et si on explorait d\u2019autres mod\u00e8les ?<\/strong><\/h3>\n\n\n\n<p>Dans ce chemin vers une agilit\u00e9 structurelle, certains mod\u00e8les peuvent nous inspirer :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Shape Up<\/strong>, avec sa logique d\u2019app\u00e9tit, ses cycles Build \/ Cooldown, et sa responsabilisation des \u00e9quipes dans la construction de leur propre structuration,<\/li>\n\n\n\n<li><strong>FAST Agile<\/strong>, qui pousse la logique encore plus loin, en invitant les individus \u00e0 se constituer eux-m\u00eames en \u00e9quipes \u00e0 partir des besoins exprim\u00e9s,<\/li>\n\n\n\n<li><strong>Open Space Technology<\/strong>, qui propose une organisation radicalement \u00e9mergente autour d\u2019un sujet commun,<\/li>\n\n\n\n<li><strong>Team Topologies<\/strong>, qui met en lumi\u00e8re les interactions entre \u00e9quipes comme des objets de design \u00e0 part enti\u00e8re,<\/li>\n\n\n\n<li>ou encore des r\u00e9flexions plus syst\u00e9miques sur <strong>les entreprises perma<\/strong>, <strong>lib\u00e9r\u00e9es<\/strong> ou <strong>agiles au niveau de l\u2019\u00catre<\/strong>, pour reprendre les termes de Laurent Morisseau.<\/li>\n<\/ul>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Ouverture<\/strong><\/h3>\n\n\n\n<p>Dans cet article j&rsquo;ai essay\u00e9 de changer de regard :
